All rights reserved.<\/p>\n<p>The application of the <a href=\"https:\/\/3downnation.com\/2024\/06\/11\/randy-ambrosie-defends-cfls-gender-based-violence-policy-but-acknowledges-room-for-improvement\/\" rel=\"nofollow noopener\" target=\"_blank\">CFL\u2019s gender-based violence and harassment policy remains controversial<\/a>, but the league\u2019s first female coach believes critics have focused on the wrong area.<\/p>\n<p>Tanya Henderson was entering her second season on the sidelines when news broke in 2024 that Toronto Argonauts\u2019 starting quarterback Chad Kelly, the league\u2019s reigning Most Outstanding Player at the time, was being <a href=\"https:\/\/3downnation.com\/2024\/02\/22\/former-coach-sues-toronto-argonauts-qb-chad-kelly-for-wrongful-termination-harassment\/\" rel=\"nofollow noopener\" target=\"_blank\">sued by a former team trainer for alleged sexual harassment<\/a>.<\/p>\n<p>Speaking publicly on the topic for the first time, she told 3DownNation that it was the lack of consequences for the team that she found most troubling.<\/p>\n<p>\u201cIt\u2019s something that I personally battled with how I felt about it for a very long time,\u201d Henderson acknowledged. \u201cThe league only has so many resources, I think you can only hold the league so accountable for certain things, and you need to look more to the teams. Because the reality is, if a team is letting things like that happen \u2014 and I\u2019m not even talking about Toronto in this situation, but if something is happening under a team\u2019s roof \u2014 someone is contributing to that.\u201d<\/p>\n<p>The lawsuit against Kelly was <a href=\"https:\/\/3downnation.com\/2024\/06\/04\/chad-kelly-toronto-argonauts-settle-lawsuit-with-former-team-employee\/\" rel=\"nofollow noopener\" target=\"_blank\">eventually settled out of court to the satisfaction of all parties<\/a>. However, an independent investigation launched by the CFL <a href=\"https:\/\/3downnation.com\/2024\/05\/10\/cfls-independent-investigation-corroborated-claims-against-toronto-argos-chad-kelly-including-sexual-harassment-report\/\" rel=\"nofollow noopener\" target=\"_blank\">corroborated three of six claims made against Kelly<\/a> by the trainer, including \u201csexual harassment as defined by the Ontario Occupational Health and Safety Act.\u201d That resulted in a precedent-setting nine-game suspension for<a href=\"https:\/\/3downnation.com\/2024\/08\/20\/i-have-to-own-up-to-my-mistakes-toronto-argos-qb-chad-kelly-sticks-to-pr-script-in-first-public-comments-since-cfl-reinstatement\/\" rel=\"nofollow noopener\" target=\"_blank\"> violating the league\u2019s gender-based violence and harassment policy<\/a>.<\/p>\n<p>The timing and severity of the discipline levied by then-commissioner Randy Ambrosie were divisive. <a href=\"https:\/\/3downnation.com\/2024\/05\/09\/cfl-senior-content-manager-kristina-costabile-extremely-disappointed-chad-kelly-attended-argos-practice-while-suspended\/\" rel=\"nofollow noopener\" target=\"_blank\">Multiple female employees<\/a> <a href=\"https:\/\/3downnation.com\/2024\/05\/10\/bombers-branding-director-rheanne-marcoux-speaks-out-against-pinball-clemons-randy-ambrosie-for-mishandling-predator-chad-kelly\/\" rel=\"nofollow noopener\" target=\"_blank\">criticized the league for its handling of the situation<\/a>, while defenders suggested that losing half a season was too harsh a punishment for <a href=\"https:\/\/3downnation.com\/2024\/05\/13\/tsn-panellist-ex-gm-jim-barker-says-cfl-staffers-should-be-fined-for-criticizing-argos-handling-of-chad-kelly\/\" rel=\"nofollow noopener\" target=\"_blank\">a situation in which no criminal charges were filed<\/a>.<\/p>\n<p>The Argos, for their part, <a href=\"https:\/\/3downnation.com\/2024\/05\/02\/toronto-argos-deny-allegations-made-by-former-strength-and-conditioning-coach\/\" rel=\"nofollow noopener\" target=\"_blank\">emerged largely unscathed<\/a>, despite facing claims of wrongful termination as part of the same lawsuit. It is <a href=\"https:\/\/3downnation.com\/2024\/11\/13\/toronto-argonauts-tout-progress-after-chad-kelly-wrongdoing-but-scarce-on-details\/\" rel=\"nofollow noopener\" target=\"_blank\">unknown if the organization was reprimanded in any way<\/a>, as the CFL refuses to publicly disclose information regarding team or staff discipline.<\/p>\n<p>While Henderson acknowledged that there is no singular action that the CFL could take that would satisfy people on all sides of the issue, she believes that the burden of leadership should come with an expectation of responsibility.<\/p>\n<p>\u201cAs much as the people or player or the staff or whoever that it actually involves needs to have consequences, I think there needs to also be ownership and consequences put on the people that are leading those people. Because when people lead a certain way, things don\u2019t happen a certain way under them,\u201d she said.<\/p>\n<p>\u201cPeople that make decisions and are in positions of power are allowing behaviour like that to be accepted, for things like that to transpire. Those things don\u2019t just happen out of the blue. It\u2019s not just something tragic happens when everything\u2019s been completely normal and fine. It\u2019s a culture that comes with it.\u201d<\/p>\n<p>Argonauts\u2019 general manager Michael \u2018Pinball\u2019 Clemons <a href=\"https:\/\/3downnation.com\/2024\/05\/09\/im-the-boss-michael-pinball-clemons-takes-blame-for-toronto-argos-mishandling-harassment-claims\/\" rel=\"nofollow noopener\" target=\"_blank\">publicly accepted the blame for the situation in its aftermath<\/a>, though he has maintained that he was unaware of allegations of harassment until the lawsuit was filed. He remains in the same role with the organization today.<\/p>\n<p>Then-assistant general manager John Murphy, who was named in the lawsuit as having been informed of the situation by the plaintiff, served two more years <a href=\"https:\/\/3downnation.com\/2025\/12\/05\/john-murphy-out-as-toronto-argonauts-assistant-general-manager-sources\/\" rel=\"nofollow noopener\" target=\"_blank\">before parting ways with the team<\/a>. Head coach Ryan Dinwiddie also continued in that capacity before <a href=\"https:\/\/3downnation.com\/2025\/11\/05\/ottawa-redblacks-hire-ryan-dinwiddie-as-new-head-coach\/\" rel=\"nofollow noopener\" target=\"_blank\">leaving for an improved title with the Ottawa Redblacks this offseason<\/a>.<\/p>\n<p>Under the CFL\u2019s gender-based violence and harassment policy, incidents are supposed to be reported directly to the club president, general manager, head coach or head of human resources. The person hearing the complaint must then immediately report the incident in writing to the CFL\u2019s chief football operations officer or associate vice president of football operations. However, the league does not specifically detail punishments in cases where that protocol is not properly adhered to.<\/p>\n<p>Henderson notes these situations are highly complex and by no means limited to professional football.<\/p>\n<p>\u201cI don\u2019t think you can force safety. These things are happening in every workplace; this isn\u2019t specific to the CFL. These get broadcast more because these are (public) figures, they\u2019re in the media and whatnot. I think sometimes we might blow things a little bit out of proportion, and I\u2019ve very much been guilty of that before,\u201d she admitted.<\/p>\n<p>\u201cSpecific to the Chad Kelly situation, it\u2019s a conversation I\u2019ve had with a lot of women and a lot of men on how they feel about it. Honestly, there is more men upset about that than there is females. That was something that helped me feel a lot more comfortable and safe in the CFL, was actually seeing and having conversations with men that were like, <a href=\"https:\/\/3downnation.com\/2024\/09\/14\/i-stand-by-what-i-said-b-c-lions-qb-nathan-rourke-doesnt-regret-chad-kelly-harassment-comments-despite-loss-to-argos\/\" rel=\"nofollow noopener\" target=\"_blank\">\u2018Yeah, I don\u2019t agree with that. These things weren\u2019t right.\u2019<\/a> Having those conversations, I felt safer because I know who I\u2019m surrounded by because of the people that I associate with.\u201d<\/p>\n<p>While the Kelly situation highlighted one of the most extreme challenges that women can face when entering professional football, the 34-year-old coach and podcaster says <a href=\"https:\/\/3downnation.com\/2026\/02\/21\/first-female-coach-tanya-henderson-concerned-with-cfl-coaching-stagnation-believes-current-diversity-programs-ineffective\/\" rel=\"nofollow noopener\" target=\"_blank\">her three seasons with the B.C. Lions were an overwhelmingly positive experience<\/a>. While she has empathy for people in a male-centric field who may have needed time to adjust to her presence, those instances were few and far between \u2014 at least in the CFL.<\/p>\n<p>\u201cAcross the board, I felt more respected as a human working in the CFL than I did the majority of the time working in minor community football, which is really sad and unfortunate because community football is dealing with children,\u201d Henderson said. \u201cObviously, there\u2019s a different level of professionalism when it comes to a professional sport, and that\u2019s a different dynamic, but I can count on one hand how many negative experiences I had with players or other staff.\u201d<\/p>\n<p>The quiet reality of acceptance and progress is overshadowed when the CFL is <a href=\"https:\/\/3downnation.com\/2025\/10\/31\/montreal-alouettes-dl-shawn-oakman-suspended-for-violating-cfls-gender-based-violence-policy\/\" rel=\"nofollow noopener\" target=\"_blank\">forced to publicly invoke its gender-based violence and harassment policy<\/a>.
